Abstract


This research examines the relationships between groups of variables. In other words, it comes together to explain the indicators of loyalty and involvement respectively by those psychosocial factors, management and career motivation. The survey of 38 items was administered to 200 employees of micro-finance and canonical analysis is the explanatory methodology used. The result show that psychosocial factors have the greatest explanatory power (58,14%), as against 50,76% for the career management and 44,57% for motivation. Loyalty and commitment are jointly explained by the amount of work, the help of superiors at work, their social support, training-job adequation, the existence of an advancement scale, knowledge on workstations profile, the employee’s competence, internal promotion, bonuses, external equity and intrinsic motivation. Although the results coincide with those of our predecessors, some discrepancies still exist and may be due to the characteristics of micro-finance and the regional nature of this research.

L’objectif de cette recherche est d’identifier les déterminants de la fidélité et de l’implication du personnel dans le contexte des micro-finances. Autrement dit, il s’agit d’expliquer conjointement les indicateurs de la fidélité et de l’implication par les variables de mesure des facteurs psychosociaux, de la gestion de carrière et de la motivation. Le recueil des données s’est fait par un questionnaire de 38 items administré à 200 employés des micro-finances et l’analyse canonique est la méthode utilisée. Les résultats montrent que les facteurs psycho-sociaux ont le plus grand pouvoir explicatif (58,14%), contre 50,76% pour la gestion de carrière et 44,57% pour la motivation. Ainsi, la fidélité et l’implication sont conjointement expliquées par la quantité de travail, l’aide des supérieurs dans le travail, le soutien social de ces derniers, l’adéquation formation/emploi, l’existence d’une grille d’avancement, la connaissance du profil des postes de travail, la compétence de l’employé, la promotion interne, les primes, l’équité externe et la motivation intrinsèque. Ces résultats recoupent ceux de nos devanciers malgré certaines discordances dues aux spécificités des micro-finances et au caractère régional de cette recherche.
